Determination Stage of First-Time Manager Do line level managers contribute to organizational success? In retail companies, store management is the strongest single driver of employee engagement. This influences customers, quality, and sales. The manager is a powerful source of competitive advantage for the company. The determination stage begins when employees seek promotion to management. Participation in these activities takes place a year before the potential promotion. The future potential manager evaluates the roles and responsibilities of management. Problem solving ability and strategic thinking can be a real challenge for new managers. These problems can be shared with experienced co-workers and mentors. First-time managers will find these co-workers useful during the transition period to manager. Those managers who experience problems find mentors useful as they reflect on choices. Training and development professionals match new managers to mentors. Formal mentoring includes regular meetings and scheduled observation times. The informal element includes any activities that the manager may want to engage in where work can be discussed such as fun offsite outings. Informal networking events provide settings that new managers talk about everyday problems with more experienced colleagues. The organization hosts these informal off-site events. Colleagues meet in a friendly atmosphere over coffee. The ideal development stage is three months through two years. The turnover rate of first-time managers is high. Adoption Stage of First-Time Manager The adoption stage begins after the development stage ends. This allows first-time managers time to learn and integrate before advancing to the next stage. The first-time manager has now learned the policies, processes, and procedures of being a manager. The activities in this stage apply to identity, performance, and attitude. When the first-time manager speaks about management actions, she should clearly identify with management. The quality to which the first-time manager changes shows in their performance and attitude. Create experiences that prepare you to promote and look at the personality traits that benefit or hold you back at each level. All organizations seek common traits such as energy, and strategic thinking. Attention to detail may keep you back. Let go of the details and look at the big picture. Begin to discreetly delegate the details to others and keep track of them without doing everything yourself. Manager Test Flight Potential managers could conduct a brief, test flight experience in the first-time manager role. Are they better as a manager or individual contributor? Afterward, decide whether they contribute better as managers, or remain individual producers. Allow them to choose their path and prepare managers to play their part. Potential managers realize that relationships will change. A discussion about performance expectations of managers helps. This self-directed training includes people management skills, conflict resolution and performance appraisal. This allows first-time managers to better handle the challenges they manage. Development activities include on call manager duty while the manager is away. New managers may also step up as a project manager. This manager test flight empowers potential future managers to have a more realistic frame work to management duties. Make the Transition in your Mind Pick an open time such as the weekend and imagine yourself making the shift. Intentionally dump the old job and seize the new job. Make the shift from the previous position and contemplate a new way think and act. Celebrate your promotion with family and friends. (Watkins, 2013). Managing First Time Managers Allow the freedom to apply systems and use judgment. Never put managers in a position to compromise the trust established with employees. Always provide complete information concerning the organizational strategy. Let the new managers respond to organizational change that reinforces authenticity. Support the first-time manager as they develop a professional identity as a manager. Provide feedback on the quality and timeliness of their work and include areas for improvement. Assure that the new first-time manager has a mentor for coaching and discussions. Give your Team the Credit New managers learn to support the idea of letting others receive the credit. Manager success depends on team success. To acquire the competencies to supervise, motivate, discipline, and coach others, an aspiring manager uses opportunities to practice and perfect these skills. With some modifications in personal approach, your employees grow, and the team gets the leadership it needs.
